In the modern corporate cultures, seamless flow of information within the organizations is crucial for maintaining a competitive edge. The present research examines the factors impacting employees’ knowledge hiding behaviors driven by work alienation, organizational justice, emotional exhaustion, and job performance in fast growing IT sector of Pakistan. The researched is underpinned in Configuration Theory and Conservation of Resources Theory, and analyzes data collected from 330 participants using convenience sampling method to explore the impact on work alienation on emotional exhaustion that further cause knowledge hiding behaviors. The paper also explores the mitigating influence of organizational justice in the given correlations. The findings are interpreted through SMART PLS4 statistical tool and confirms the mediating role of emotional exhaustion between correlation of work alienation and knowledge hiding behaviors, and negative impact of organizational justice on both. Moreover, the paper identified that knowledge hiding adversely impacts the job performance. Configuration Theory underscores the importance of aligning organizational structures with equity and resource management practices to alleviate the negative impact of alienation. The results suggest that organizations prioritizing justice and employee well-being can better mitigate the harmful effects of alienation, fostering a collaborative and high-performance work environment. This investigation provides noteworthy theoretical and practical insights for executives and organizational leaders aiming to improve organizational performance by optimizing workplace interactions.
